Tiered Leadership Development – Frontline Manager Track

In response to exit survey data, listening sessions, and anecdotal feedback around inconsistent management practices, I proposed and designed a tiered leadership development framework to support managers at all levels, ranging from frontline supervisors to senior leaders.

Although the original plan was to roll out training across four tiers, shifting organizational priorities led to a focused launch of Tier 1, supporting newly promoted frontline people managers. I preserved the full framework for future tiers and documented each phase to ensure scalability.

This 8-week blended learning experience combines LMS courses, custom scenario-based microlearning, tip sheets, SMS nudges, and optional peer reflection prompts.

Step 1: Discovery + Research

After identifying a gap in structured management development, I initiated a discovery phase that included:

  • Reviewing exit surveys, retention data, and previous learning feedback

  • Conducting informal interviews with HR, operations, and first-line supervisors

  • Identifying key challenges such as:

    • Unclear boundaries between peer and manager roles

    • Inconsistent or missing feedback delivery

    • Ethical gray zones (e.g., timecard issues, personal boundaries)

Step 2: Design + Development

I designed a scalable 4-tier framework and built a fully developed Tier 1 track, which included:

  • Sequenced 8-week learning plan integrating LMS (Relias), Articulate Storyline modules, and tip sheets

  • Two instructional bundles (Track A and Track B), each pairing an LMS course with a scenario module and reinforcement tools

  • Branded learning themes (e.g., “Setting Boundaries,” “Giving Feedback”) to unify experience across touchpoints

  • Visuals, and quick guides created in Canva to ensure design consistency and accessibility

Step 3: Implementation + Impact

  • Delivered the 8-week Tier 1 experience via LMS and coordinated SMS delivery to increase reach and access

  • Launched rollout in stages using spaced learning principles, reflection nudges, and peer-debrief prompts

  • Scoped and partially drafted Tiers 2–4 with documentation and content mapping in place for future implementation

  • Captured early anecdotal feedback and integrated a post-program pulse survey to inform next-phase improvements
